Abstract

This article in the journal Gruppe.Interaktion.Organisation (GIO) highlights the links between organizational health climate and work performance: identification with the organisation, psychological capital and job flourishing as mediators. Previous research shows that a positive health climate in organizations strengthens employees’ organizational identification—a crucial factor for improving employee attitudes and perceived performance. This study aims to capture employees’ perceptions of the organizational health climate in small and medium-sized enterprises (SMEs) and to examine its relationships with the constructs of organizational identification, psychological capital (PsyCap), job flourishing and perceived job performance. Data were collected via questionnaires from employees of four SMEs across two nationalities (German and Dutch). Statistical analysis was conducted using linear regression for hypothesis testing, and Amos for structural model testing. The regression analyses showed that the relationship between organizational health climate and job performance was significant, when controlling for the effect of nationality, and that this relationship was mediated by organizational identification, psychological capital (PsyCap) and job flourishing. The relationships between organizational health climate and PsyCap and job flourishing were mediated by organizational identification. A structural model based on these relationships fit the data, when a path from PsyCap to job flourishing was added to the model. The findings underscore the importance of a positive organizational health climate in fostering organizational identification, PsyCap, and job flourishing among employees. The fact that the correlation between health climate and work performance only became significant when nationality was taken into account indicates national cultural differences.
