Abstract

Job flourishing, integrating psychological, emotional, and social dimensions of well-being, represents a mental health state for workers and serves as a protective factor against mental problems at work. To capture this construct, the Flourishing at Work Scale – Short Form (FWS-SF;Rautenbach, 2015) has been widely used, but its applicability requires validation in diverse cultural settings. This study examined the psychometric properties of the Indonesian version of FWS-SF (FWS-SF IDN) across two complementary studies involving employees from multiple sectors. Study 1 evaluated the internal structure and reliability of the instrument, confirming a robust three-factor model and a second-order factor structure, with high internal consistency. Study 2 assessed construct validity, showing strong convergent validity with work engagement and discriminant validity with burnout. No gender bias was detected, and the findings highlighted the cultural salience of social well-being in the Indonesian context. Overall, the FWS-SF IDN demonstrated strong validity, reliability, and cultural sensitivity, supporting its use to assess flourishing in Indonesian workplaces. Theoretically, this study affirms job flourishing as a distinct and cross-culturally relevant construct. Practically, the instrument offers researchers and organizations a brief yet comprehensive tool to diagnose worker well-being and guide evidence-based interventions to foster healthier, more supportive work environments.
